營建業在我國基礎建設及帶動國家發展中,一直扮演著舉足輕重的角色。尤其是以2008年金融海嘯後,政府鑒於營建業為眾多工業之首,為帶動經濟發展的「火車頭」,故自2009年上半季起政府積極推出多項重大公共建設,面對如此眾多建設工程,各企業為提昇競爭力,勢必須招攬大量新進的員工與培訓,使其組織規模日益茁壯,故營建業之企業經營首先必須面對的重要課題就是組織的營運與領導者的管理以及公司成員的工作態度,是否有充足的準備來迎接未來各類型工程嚴峻的挑戰。
本研究有鑑於此,係以台灣營造產業為研究對象,探討企業文化、家長式領導、心理擁有感、組織承諾與工作投入間之關係。在過去有關營建產業的相關社會科學研究實屬甚少,因此,本研究希望透過文獻整理與問卷調查,並針對國內大型營建與建築產業中各級從業人員為調查對象,擬探討出上述各變項間之關係。本次研究共回收有效問卷為319份。經以結構方程模式LISREL 8.52分析結果發現:(1)企業文化對家長式領導風格呈顯著正向影響;(2)家長式領導風格對心裡擁有感呈顯著正向影響;(3)家長式領導風格對員工組織承諾呈顯著正向影響;(4)心理擁有感對工作投入度呈顯著正向影響;(5)心理擁有感對組織承諾呈顯著正向影響;(6)組織承諾對工作投入度呈顯著正向影響;(7)家長式領導風格與心理擁有感在企業文化與工作投入之間具中介效果;(8)家長式領導風格與組織承諾在企業文化與工作投入之間具中介效果。研究結果顯示,家長式領導管理型式、心理擁有感、組織承諾在營建產業中之企業文化與員工心理的工作投入間扮演重要的角色。本研究希望所提出之具體的結論與可行性建議,供日後實務界與後續研究之具體參考。
The Construction Industry plays a critical role in infrastructure and national development in Taiwan.Especially in 2008, after the financial tsunami, the government has actively launched a number of major public construction projects. In order to handle so many construction projects, all the enterprises have to recruit and train a large number of new employees to enhance the organizational competitiveness. Therefore, the primary important issue of construction industry is to understand whether they’re ready to face various kinds of tough challenges and types of projects in the future.
In view of this, the study takes Taiwan Construction Industry as the research object, to explore the relationship between corporate culture, paternalistic leadership, psychological ownership, organizational commitment and job involvement. According to prior research, researchers few explored the relationships in Construction Industry; therefore, the study intends to investigate the relationships between these constructs. 319 valid questionnaires were collected by the research. The results analyzed by LISREL 8.52 include: (1) corporate culture affects paternalistic leadership positively; (2) paternalistic leadership affects psychological ownership positively; (3) paternalistic leadership affects organizational commitment positively; (4) psychological ownership affects job involvement positively; (5) psychological ownership affects organizational commitment positively; (6) organizational commitment affects job involvement positively; (7) paternalistic leadership and psychological ownership mediate the relationship between corporate culture and job involvement; (8) paternalistic leadership and organizational commitment mediate the relationship between corporate culture and job involvement. Results indicate that corporate culture, paternalistic leadership, psychological ownership, organizational commitment and job involvement are important in Taiwan Construction Industry. Conclusion, suggestion, implication, limitation and future studies are discussed.
