在知識經濟與高科技發展的全球化時代中,人才成為企業取得競爭優勢的主要條件。同時,面對各項新興人才管理趨勢,組織公民行為亦是各企業在人才管理與組織發展之重要管理指標,它可以為管理者提供許多關於管理問題之訊息,而人力資源管理領域更進一步將組織公民行為視為重要之管理方向,過去各項相關研究目的,多為透過推展與培養組織公民行為,使組織公民行為可有更多的發揮與積極的作用。故組織公民行為之概念在1980年代提出後,已成為組織行為學研究領域中深受關注的重要議題之一,各領域相關研究持續蓬勃發展中。
本研究統整組織公民行為實證研究結果,並採納鄭伯壎(2019)「幸福職場生態系統」之組織行為取向,歸納與分析組織公民行為與成長取向、個我取向、集體取向行為之關聯性。立意篩選台灣地區西元2002年至2019年有關「組織公民行為」主題之指標性期刊實證研究,取得39篇實證研究,相關變項418項。採用Rosenthal (1991)的統合分析研究方法之技術計算效果量r值,並將產出所得之平均效果量探究組織公民行為與變項間的關聯與強度。
本研究統合分析結果:「個我取向」之效果值為0.289,顯示組織公民行為與個我取向相關行為為正向相關;「集體取向」之效果值為0.440,顯示組織公民行為與集體取向相關行為為正向相關;「成長取向」之效果值為0.352,顯示組織公民行為與成長取向相關行為為正向相關。獲得組織公民行為個我取向、集體取向與成長取向之組織行為具有正向相關之結論。

Talents are the main condition for enterprises to obtain competitive advantages in the globalization era of knowledge economy and high-tech development. Meanwhile, organizational citizenship behavior is also an important management indicator for companies in talent management and organizational development. It can provide managers with a lot of information about management issues, and the organizational citizenship behavior as an important management direction in the human resource management field. The purpose of OCB relevant research is to promote and cultivate organizational citizenship behavior so that organizational citizenship behavior can be more positive effects. Therefore, after the concept of organizational citizenship behavior was proposed in the 1980s, it has become one of the most important topics in the organizational behavior researchs, and related research in various fields continues to develop vigorously.
This research integrated the results of empirical research on organizational citizenship behavior(abbr. OCB), and it summarized the relationship between OCB and the behavior with development orientation, self orientation and group orientation respectively using the organizational behavior orientations mentioned in “Happiness workplace ecosystem” published by Bor-Shiuan Cheng on 2019. This research sifted 39 empirical studies and 418 relevant variables from these iconic journal with the subject of "Organizational Citizenship Behavior" in Taiwan from 2002 to 2019. Using Rosenthal's (1991) Meta Analysis method to calculate the effect size - r value. Then we investigated the relationship and strength between OCB and variable according to the average effect size. The meta analysis result of this research: the effect size of “self orientation” is 0.289, and it means that OCB has a positive relationship with self orientation related behavior. The effect size of “group orientation” is 0.440, and it means that OCB has a positive relationship with group orientation related behavior. The effect size of “development orientation” is 0.352, and it means that OCB has a positive relationship with development orientation related behavior.Finally, we concluded that OCB has positive relationship with development orientation, self orientation and group orientation organizational behavior.
