職場幸福感乃影響員工表現之重要因素,然而過去研究多由組織視角探討個體外部資源的影響,較少探究員工自身資源對提升職場幸福感所能產生之效益。故本研究由個體視角切入,以擴張-積聚理論為立論,考察員工如何透過內在資源達成正向循環,意即員工的高自我關懷是否能透過提升心理韌性進而擁有較高的職場幸福感。
本研究採用問卷調查法考察在台全職工作者,有效回收問卷共493份,並以結構方程模式驗證假設。研究結果發現:自我關懷對心理韌性及職場幸福感皆具正向影響,心理韌性亦對職場幸福感具正向影響,且對自我關懷及職場幸福感之關係具部分中介效果。
在理論意涵上,本研究結果支持擴張-積聚理論:證實內在資源對職場幸福感具正向影響,並顯示一般職場情境下正向效果亦有助於提升職場幸福感,同時透過本研究能深化兼具員工視角與職場脈絡的幸福感相關研究。在實務意涵上,本研究期待促使未來企業及員工更理解內在資源的重要性,透過引發員工自主性體驗,將正念冥想及自我關懷對話練習融入工作情境,或經由主管追蹤及團隊交流,養成持續應用的習慣,以使員工累積心理韌性,為未來面對挑戰做好準備,成就幸福職場的良善循環。
Workplace Well-being is an important factor that affects employee performance. However, most past research was explored the impact of individual external resources from an organizational perspective, and there was less research explored the benefits of employees' own inner resources in improving Workplace Well-being. Therefore, this study is based on the broaden-and-build theory to examine how employees achieve a positive cycle through inner resources from an individual perspective. In other words, this study would like to explore whether employees' high self-compassion can improve their Resilience and thereby have a better sense of Workplace Well-being.
This study used a questionnaire survey method to examine full-time workers in Taiwan. A total of 493 valid questionnaires were collected, and the hypothesis was verified by SEM. The research results found that Self-compassion has a positive impact on both Resilience and Workplace Well-being, and that Resilience also has a positive impact on Workplace Well-being and a partial mediating effect on the relationship between Self-compassion and Workplace Well-being.
In terms of theoretical implications, the results of this study support the broaden-and-build theory. It proves that inner resources have a positive impact on Workplace Well-being, it shows that the positive effect can also promote Workplace Well-being in general workplace situations, and it deepens the related research on Well-being from both the employees’ perspectives and the workplace context. In terms of practical implications, this study hopes to encourage enterprises and employees to understand the importance of inner resources more in the future. In other words, through employees’ experience to introduce mindfulness meditation and self-compassion exercises into work situations or through supervisor tracking and team communication, employees may develop a habit about Self-compassion consistently. Consequently, employees can accumulate Resilience, prepare for future challenges, and create a virtuous cycle of happy workplaces.
