工作壓力一直都是組織行爲領域所關心的議題,它會對個體感受及行爲造成諸多影響。如果個體面臨的工作壓力超出預期,那麼很可能會引發個體的消極感受,比如更低的工作滿意度。在此基礎上,本研究想要去探究這一負向影響的內在機制爲何,亦即此負向影響是否是透過心理脫離這一中介變項起作用。另外,本研究還想要釐清工作—家庭分割偏好這種個人觀念所帶來的調節效果,以及產生這種調節效果的內在機制。本研究認爲分割偏好會放大理想與現實間的差距,從而導致更低的工作滿意度,並且這一過程會透過心理脫離產生影響。爲了驗證這些假設,本研究以大陸地區在職員工為研究對象,採用問卷調查法收集數據,共取得有效樣本363份。主要得出以下幾點研究發現:
(一)心理脫離在工作壓力與工作滿意度間有顯著的中介作用,工作壓力會透過降低心理脫離程度來對工作滿意度產生負向影響。
(二)工作—家庭分割偏好對工作壓力與心理脫離的關係有顯著的調節效果。對於分割偏好越強的個體而言,工作壓力與心理脫離的負向關係會更強。
(三)工作—家庭分割偏好對工作壓力與工作滿意度的關係有顯著的調節效果。對於分割偏好越強的個體而言,工作壓力與工作滿意度的負向關係會更強。
(四)工作壓力透過心理脫離對工作滿意度產生的間接效果也會受到工作—家庭分割偏好的調節。對於強分割偏好的個體而言,工作壓力對心理脫離會有更強的負向影響,而這又會反過來導致更低的工作滿意度。但對於弱分割偏好的個體而言,這樣的間接影響路徑卻不會存在。這也意味著,工作—家庭分割偏好更強的個體會更容易受到工作壓力的負向影響。
Work stress has always been a real concern in the field of organizational behavior, and it may have influence on individual’s feelings and behavior. When work stress faced by individuals exceeds their expectation, it may probably result in negative feelings, such as lower job satisfaction. On the basis, this study aims to examine the underlying mechanism of negative impact on job satisfaction. For example, whether it works through psychological detachment. We then clarify the conditional effects of work-home segmentation preferences and the underlying mechanism. We propose that segmentation preference may magnify the gap between ideal and reality, leading to lower job satisfaction, and the process can be influenced by psychological detachment. The following findings from a sample of 363 employees in mainland China support our hypotheses.
(1) Psychological detachment mediates the relationship between work stress and job satisfaction. Work stress exerts a negative impact on job satisfaction through reduced psychological detachment.
(2) Work-home segmentation moderates the relationship between work stress and psychological detachment. The negative relationship between work stress and psychological detachment is stronger among individuals with a high level of segmentation preference.
(3) Work-home segmentation moderates the relationship between work stress and job satisfaction. The negative relationship between work stress and job satisfaction is stronger among individuals with a high level of segmentation preference.
(4) The indirect effect of work stress on job satisfaction through psychological detachment is also moderated by work-home segmentation preference. Specifically, for individuals with a high level of segmentation preference, work stress has a stronger negative impact on psychological detachment, which in turn leads to lower job satisfaction. While for individuals with a low level of segmentation preference, there is no such a path of indirect effect. It implies that individuals with a high level of work-home segmentation preference are more sensitive to work stress.
