本研究旨在探討精神復健機構工作者之連帶污名對離職傾向的影響,並探討自我效能是否具有調節效果。本研究採問卷調查法,針對全國精神復健機構(含日間型復健中心與住宿型康復之家)工作者為研究對象,進行分層隨機抽樣,全台各區域北、中、南與東部機構中,共抽樣49家機構,於2021年12月至2022年1月以網路寄發電子問卷或郵寄紙本方式擇一進行發放,共回收有效樣本201份,經檢查作答缺失皆無缺漏之無效樣本,回收率為100%。本研究使用「精神醫療人員連帶污名量表」、「離職傾向量表」及「一般性自我效能量表」為研究工具,並使用SPSS 26統計套裝軟體進行描述性統計、信度、驗證性因素、Pearson相關、階層迴歸分析、獨立樣本t檢定與單因子變異數等統計方法進行分析處理,以驗證本研究假設。
一、本研究主要發現如下:精神復健機構工作者之連帶污名程度為偏低,離職傾向程度為中等偏低,而自我效能程度則為偏高。
二、精神復健機構工作者之連帶污名因不同教育程度、年資及排班方式具有顯著差異;離職傾向因不同年齡層及年資具有顯著差異;自我效能則因不同年齡層、職業類別、教育程度及年資而具有顯著差異。
三、精神復健機構工作者之連帶污名與離職傾向呈顯著正相關,連帶污名與自我效能呈顯著負相關,而自我效能與離職傾向呈顯著負相關。
四、除連帶污名分量表「對專業效率的刻板印象」外,自我效能皆對連帶污名與離職傾向間的關係具有負向的調節效果。
最後,本研究根據研究結果提出討論與限制,並針對精神復健機構管理層、相關工作者提出在實務上的具體建議,以及説明未來研究方向之參考。
The main purpose of this study was to explore whether self-efficacy has a moderating effect on the relationship between the associative stigma and turnover intentions in psychiatric rehabilitation institutions workers. In this study, we sent out the questionnaire to the Taiwan workers of psychiatric rehabilitation institutions (including day-care psychiatric rehabilitation centers and halfway house) with a stratified random sampling method. A total of 49 psychiatric rehabilitation institutions were sampled from the northern, central, southern and eastern institutions in all regions of Taiwan, the questionnaire has been distributed online or by paper from December 2021 to January 2021. After inspection, there were no invalid samples with missing answers, and the recovery rate was 100%. A total of 201 valid samples were recovered. The research instruments included “Clinician Associative Stigma Scale”, “Turnover Intentions Scales”, “General Self-efficacy Scale”. In order to analyse the hypotheses of this research, the data were analysed by the descriptive statistics, reliability analysis, confirmatory factor analysis, analysis of variance and other statistical methods.
The results were summarized below:
1.The means of associative stigma who worked in psychiatric rehabilitation institutions was in low level, the means of turnover intentions was moderately low, and the means of self-efficecy is high.
2.The significant diffrences of associative stigma who worked in psychiatric rehabilitation institutions was in educational, job tenure, and scheduling method; the significant diffrences of turnover intentions was in age, and job tenure; the significant diffrences of self-efficecy was in age, occupational, educational, and job tenure.
3.Associative stigma has a significant positive effect on turnover intentions and also has a negative effect on self-efficacy. Similarly the self-efficacy has a significant negative effect on turnover intentions.
4.Self-efficacy shows a negative moderating effect on the relationship between associative stigma and turnover intentions except for the associative stigma subscale of “negative stereotypes about professional effectiveness”.
Finally, this study proposes discussions and limitations based on the research results. The research also puts forward specific practical suggestions for the management of psychiatric rehabilitation institutions and workers, as well as references for future research directions.
